You should be able to adjust the gain on the amplified speakers.

To adjust the ringer volume:

I have one of these system here check out you shop speaker. I had the same problem and mine was cracked from weather. I replaced it and the wires and it fixed it right up.
I suggest a headset. Avaya has a great headset selector tool at: http://www.avaya.com/gcm/master-usa/en-us/headsets/wizard.htm
Just pick your phone model and options you want and it will drill down until you have a list of suitable headsets.
Let me suggest, for your environment, a corded headset, over-the-head with two earpieces, and noise cancelling.
