i think you have to replace the battery, and try to buy the original or genuine battery.

Some of my phones will not stay charged even though I have let it on the unit. Do I need to replace the batteries?

If they charge, but then run down fast, it's a sign that the batteries are just too weak to take/hold a full charge and, yes, it's time for replacements.

My cell phone is getting very hot when i have it on or when i charged it and the battery goes down real fast, just got a new battery yesterday

Its just friction: You see, When an electrical current flows from the battery to the phone, it creates heat due to resistance in the wiring and circuitry. The amount of heat generated when the phone is not in use is negligable. However, when you are using the phone you are consuming more power and, thus creating more heat. Nothing to worry about unless you notice the battery bulging.

My battery is showing fully charged but not giving the backup .hardly giving 15 min backup. after 30% it shutsdown

Would help to tell us how old is it, and what are your useing habits, but I can tell you that modern Lithium Ion batteries allways needs to keep some charge on them, completely depleating them and then rechargeing is no good at all for them, if that happens what you can see is that full charge is getting enough for lesser and lesser times, if this is the case you need this fixed unfordunately you need to get a new battery and try to never let it depleated, that way it will serve you for long years.

Nokia n81 running a new battery down in 6-8 hours on standby mode

Even if the battery is new, if it is not charged properly it can run down pretty fast. To reset the battery I recommend running the battery all the way down - charging the battery all the way back up to full - and then repeat. Also, make sure you do not charge the battery after it is full. Most phones or charge units have signals to tell you when the battery is fully charged. Do not charge the battery overnight.
These are the best ways to protect the life of a battery.
